Title: Investigating the relationship between professional independence, moral courage and job self efficacy in nursing managers working in educational and treatment centers

Abstract

Background: Gaining independence has been one of the main challenges of the nursing profession throughout history, and with the increasing speed of changes in today's world and the changing needs of people, the nursing profession needs to adapt to these changes and constantly rebuild in this field. Measuring the effects of professional independence can help managers to empower human resources. The aim of this study was investigating the relationship between professional independence, moral courage and job self-efficacy in nursing managers working in educational and treatment centers of Shahid Beheshti University of Medical Sciences in Tehran in 2023.

Methods: The present study was a descriptive-cross-sectional correlational type that was conducted on 200 senior and intermediate nursing managers working in the emergency department of educational and treatment centers covered by Shahid Beheshti University of Medical Sciences in 2023. In order to collect data, participants' demographic profile, Jung's professional independence questionnaire, nurses' moral courage and Riggs' self-efficacy questionnaire were used. Data analysis was also done with SPSS version 21 and AMOS version 22 software and statistical tests of Pearson correlation coefficient and path analysis. A significance level of less than 0.05 was considered.

 

Results: Most of the units studied (91.0%) were female, (85.0%) were married, (78.0%) had a bachelor's degree, (82.5%) were head nurses, and (46.0%) were managers of regular departments, who (98.5%) had completed management courses. The mean and standard deviation of the work experience of the units studied was 22.25 ± 4.75 years, and the managerial work experience of the units studied was 30.8 ± 5.98 years. The mean of professional independence of managers was 26.92 ± 5.81 (moderate), moral courage was 415.47 ± 42.85 (high), and job self-efficacy was 114.98 ± 11.38 (high). Professional independence of managers had a direct and significant relationship with moral courage (P<0.001) and moral courage with with job self-effeicacy (P<0.001). The results of the structural model analysis showed that all paths (P<0.001) were significant except the path from professional independence to job self-efficacy (P=0.635).

 

Conclusions: Professional independence has a direct and meaningful relationship with moral courage , and moral courage has a direct and significant relationship with job self-efficacy. Howevar, professional independence dose not have a direct and meaningful relationship with job self-effeicacy, but professional independence has a direct and meaningful relationship with job self-effecacy through moral courage. With increasing professional independence in nursing managers, their moral courage increases and their job self-efficacy improves.Using this important finding can be an introduction to designing effective programs and interventions. It is suggested that senior hospital managers should give nursing managers more professional independence in order to improve their self-efficacy and moral courage, and that they should make efforts to improve their professional independence in planning to achieve better outcomes.
